Here is what tends to work.
Write the advert like a human wrote it
The single fastest way to stand out is to write an advert that sounds like a real person talking about a real team. Describe the caseload, the rota, the pay and the sort of person who does well with you. Skip the buzzwords.
Include the salary. Adverts without a salary receive significantly fewer applications from experienced clinicians.
Move quickly, but not carelessly
The best candidates are usually in more than one process. If you meet someone strong on Tuesday, do not wait until the following week to follow up. A phone call the next day, even to say thank you and outline next steps, matters.
Offer a proper working interview
A structured, paid working interview is often the difference between an offer that gets accepted and one that gets declined. It gives both sides real information and it says something important about how you value people's time.
Design an induction that people talk about
- A written plan for the first four weeks.
- A named mentor and protected time to shadow them.
- Reduced consult load for the first fortnight.
- A check in at two weeks, one month and three months.
- Time to meet the wider team properly, not just in passing.
Retain by listening early
Most leavers gave a signal months before they resigned. Regular one to one time, honest conversations about workload and clear routes for development catch those signals early. It is much cheaper to invest in the team you have than to replace them.
